ECS Newsletter 20 - Stop Leading With Passion. Start Leading With the Problem You Solve.
Source: Business Insider
Business Insider published a piece featuring executive career coach Loren Greiff, who works primarily with professionals over 40. The central argument is one that most experienced professionals need to hear, even if it is not what they want to hear.
Greiff's observation is that smart, credentialed professionals get stalled in their careers and their job searches not because they lack capability, but because they are running on an outdated operating system. The instinct that served them well early, lead with what excites you, show your enthusiasm, make it personal, starts working against them as they move into senior roles. Employers evaluating experienced candidates are not thinking about passion. They are thinking about cost, risk, and how quickly this person can solve an urgent problem. When passion leads the narrative, Greiff says, hiring managers often translate it into unfocused, expensive, or overqualified. The candidate does not get rejected outright. They get stalled. And stalled, at a senior level, has a way of quietly becoming something worse.
The framework she uses with her clients is worth understanding whether you are actively searching or not. She calls them the three C's: culture, compensation, and challenge. The exercise is to rank them in order of personal priority before doing anything else. Not because there is a right answer, but because the answer changes the strategy entirely. A professional for whom challenge is the top priority needs to pursue a very different type of role than one for whom compensation is the non-negotiable. Getting that clarity before entering a search, or before having a promotion conversation internally, prevents the kind of drift that leads people to take the wrong next step and spend years recovering from it.
The second half of her framework is where most professionals underinvest. Once you are clear on what you need, you have to get equally clear on what problem you solve, specifically, for the organization on the other side of the table. Greiff pushes every client to answer one question: what urgent, expensive problem do you have the unfair edge to solve? That framing matters because hiring decisions, and promotion decisions, move fastest when the answer to that question is obvious to the decision-maker. When it is not obvious, searches lag and opportunities go to someone who made it easier to say yes. The same dynamic plays out inside organizations. Finance and business professionals who can articulate not just their experience but the specific problem their experience is uniquely suited to solve tend to get considered first, precisely because they have done the work that most candidates skip.
The last point Greiff makes is the one with the longest shelf life. Once you can answer that question clearly, she says, compensation stops looking like a cost to the employer and starts looking like a return on investment. The narrative shifts from too experienced to exactly the edge we need. That shift does not happen because the candidate's resume changed. It happens because the framing did.
